How to Hire an Account Executive Who Fits Your Team

An account executive's forecast is only as good as their willingness to call a deal dead. Before you interview, write down how you review deals and what an account executive can decide alone.

Updated October 27, 2026

The short answer

Decide what this person will own: finding deals, closing deals others find, or the account after the sale. Then write down how you review deals, handle the forecast, and approve discounts, and hire the account executive whose working style fits, not just the one with the most experience or who interviews the best. A poor fit tends to show up as a forecast you stop believing.

Why this hire is hard right now

The bar for this hire is rising and the odds are not. The Bridge Group's 2026 survey of 158 B2B companies, published in June, found average experience required at hire up to 3.7 years from 2.7 in 2022, average ramp time at 6.2 months, the highest in its history, and 48% of reps at quota, down from 51% in 2024.

Buyers are changing too. Gartner's March 2026 release, from a survey of 646 B2B buyers in August and September 2025, reports that 67% prefer a rep-free experience and 45% used AI during a recent purchase. If buyers do more on their own, the account executive is who they call when it gets hard: a stalled deal, a committee that disagrees, a price that does not fit. Those moments test judgment, including how an account executive handles being told no by a customer and by you. Know how you manage, write it down, and hire someone whose style matches or complements it.

What an account executive does

There is no official "account executive" category. BLS describes the nearest group, sales representatives, as identifying prospective customers, explaining how products meet their needs, negotiating prices and terms, and following up after the sale. The Bridge Group found that 38% of account executives now have sole or blended ownership of renewals and expansion, nearly double the 2024 level. Three versions cover most roles:

Version What it looks like What you need to have decided
Hunter Finds and wins new customers, often sourcing their own deals Who builds pipeline, and how many deals the account executive must source
Closer Runs deals that BDRs and marketing hand over What a qualified handoff is, and who can approve a discount
Owner Sells, then keeps and grows the account Who owns renewal, and when customer success takes over

Write the posting for one version, and make sure the manager expects the same one.

A forecast is only as good as an account executive's willingness to say a deal is dead.

Working style: write it down first

Neither answer in the table is wrong. The trouble starts when an account executive and a manager hold opposite ones. Answer each row for the manager, and again for finance or product if they sign off on pricing.

Moment Write down, for how you work What a mismatch looks like
Something goes wrong A large deal slips or is lost near quarter-end: do you want to hear at once, or hear the recovery plan? The deal stays in the forecast for weeks, and you learn it is dead on the last day.
Instructions conflict You want a discount to close this quarter and finance says hold price: who decides, and should the account executive raise it? The account executive quietly gives the discount, or quietly refuses it, and neither of you knows which.
Feedback Do you review deals weekly, listen to calls, or look only at the quarter-end number? Do you want to be told when your read of a deal is wrong? Deal reviews become a ritual, and the account executive learns to tell you what you want to hear.
Speed against quality When closing fast and selling to the right fit pull apart, which wins? Quarter-end deals close fast and come back as churn, or good deals slip a quarter.

Where your answers are "it depends," write down what it depends on. That is the part a candidate cannot guess.

What a bad hire costs

The most transparent estimate puts the cost of replacing an employee at about a fifth of salary, and it is probably low. A 2012 review by the Center for American Progress found a median of 21% of annual salary across most jobs. Only 2 of its 11 papers counted indirect costs such as lost productivity. The data are historical and American, so read them as an order of magnitude.

For a seat that carries a number, the larger bill is time. Average ramp is 6.2 months in the Bridge Group's survey, so a replacement means roughly half a year before the seat carries a full quota. Meanwhile managers spend hours in deal reviews, deals stall for lack of an owner, and customers who were promised one thing meet someone else. Median quota in the survey was $960K and median on-target earnings $200K, currency not stated.

What fit research does and doesn't show

A 2005 meta-analysis of 172 studies found that fit with a supervisor tracked how people felt about the supervisor (corrected correlation .46) and the job (.44), but much less performance (.18) or tenure (.09). Only 5 to 14 studies sit behind each figure. So a mismatch is less likely to make an account executive bad at selling than to make the working relationship harder, and a seller who does not trust the review process stops showing you the real pipeline.

How to screen for fit

Ask every candidate the same questions and score the answers against what you wrote down. A 2022 re-analysis of hiring research (Sackett and colleagues) ranked structured interviews first, with a validity of .42, ahead of work samples at .33, as summarized by SIOP. The figures cover job performance across occupations, not account executives specifically.

Questions that surface working style

Ask about a real past situation, then keep asking "what did you do next?" until you hear actions, not intentions.

  1. Something went wrong: "Tell me about a deal that slipped or died late in a quarter. When did you tell your manager, and what did you say?"
  2. Instructions conflicted: "Your manager wanted a discount to close and finance or product said no. What did you do?"
  3. Feedback: "Tell me about a deal review where your manager disagreed with your read. What happened?"
  4. Speed against quality: "Describe a quarter-end where closing fast and selling the right fit pulled apart. What did you choose?"

A 30-minute work sample

Hand over six deals from a mock pipeline: stage, amount, last activity, and a one-line note each, with a quota and the days left in the quarter. Make one large deal look strong on paper but have no activity for three weeks. Ask for a commit, best-case, or out call on each, and the one question they would ask you. Watch for:

  • Calls the stale deal out and says why: strongest.
  • Keeps it with a stated condition and date: good.
  • Keeps every deal in without comment: a risk, whatever else the calls show.

FAQ

What does an account executive do?

They run the sales process from a qualified opportunity to a signed deal. BLS describes the nearest group as identifying prospects, explaining how products meet needs, and negotiating prices and terms. Decide whether yours also owns renewals before you write the posting.

What is the difference between an account executive and a BDR?

A BDR starts and qualifies conversations; an account executive runs the sale and closes it. The Bridge Group's 2025 sales development survey found a typical ratio of 1 SDR to 2.4 account executives.

How much does an account executive earn?

In the Bridge Group's 2026 survey, median on-target earnings were $200K against a median quota of $960K, with currency not stated. For the wider government groups, which cover many kinds of sales representatives, Job Bank's Ontario median is C$31.25 an hour and BLS's US median is US$76,460 a year.

What should I ask in an account executive interview?

Ask about real past situations: a deal that slipped, a discount disagreement, a deal review that went badly, and speed against fit. Use the same questions for every candidate and add the mock-pipeline work sample.

Will AI replace account executives?

Nobody knows yet. Gartner found 67% of B2B buyers prefer a rep-free experience, and the Bridge Group found 57% of reps at quota at companies with the highest AI engagement against 39% at the lowest, though it calls its data observational and does not claim causation. Hire for what buyers still call a person for: judgment when a deal gets hard.

Start with account executives who have already talked through how they work

If you add your Jo link to the posting, candidates who use it have a conversation of about 15 minutes with Jo about their skills and how they work. You spend about 5 minutes telling Jo what the role needs and how your firm operates, review matches for free with names hidden, and pay only to unlock the ones you want to meet. Jo is not the interview: your team still runs every one.
